Abstract: This research proposal describes a rationale for a structural equation modeling study that aims at exploring the association between inclusive leadership and transformative learning. Relying on the theory of transformative learning (Mezirow, 1997), we bring into focus the construct of mental models and explore it in the context of human resource development (HRD) and inclusion in organizations. We hypothesize that inclusive leadership will be positively associated with transformative learning directly and indirectly through psychological safety (Figure 1). To our knowledge, this will be the first study exploring inclusive leadership in relation to mental models and transformative learning. In this study, we build a case that true inclusion in the workplace can only be achieved by changing mental models, or people’s “habits of mind” (Mezirow, 1997, p. 7), which can be done through transformative learning. Transformative learning is “directed at changing the meaning structure or the mental model itself, rather than adding resources to the models currently in use” (Johnson, 2008, p. 86). This study will elaborate on the potential of inclusive leaders to create environments where employees can feel safe to voice their perspectives and to explore their underlying assumptions and stereotypes, and to engage in transformative learning.
